Els sectors m\u00e9s preocupats coincideixen amb aquells que m\u00e9s dificultats troben a l&#8217;hora de contractar personal qualificat: tecnologia, Internet, enginyeria i ind\u00fastria.<\/p>\n<p>Qu\u00e8 pot afavorir la retenci\u00f3 d&#8217;aquest talent? El sou, seguit de la flexibilitat hor\u00e0ria i la possibilitat de treballar a dist\u00e0ncia, s\u00f3n els factors principals que valoren els professionals de l&#8217;\u00e0mbit tecnol\u00f2gic. Aix\u00ed es despr\u00e8n del seu \u00abEstudi sobre la Retenci\u00f3 del Talent Tecnol\u00f2gic a Espanya\u00bb, dut a terme per la consultora HAYS, per al qual s&#8217;han entrevistat 2.000\u00a0professionals del sector de les TI (tecnologies de la informaci\u00f3). La presentaci\u00f3, realitzada al Pier01 de Barcelona Tech City, va ser a c\u00e0rrec de Julien Mur, m\u00e0nager de la divisi\u00f3 de TI de HAYS Espanya, acompanyat de Sergio Cort\u00e9s, fundador i president de Cink, Luis Moreno, HR Business Partner a Nestl\u00e9 Global Services Spain, i Marc Oliveras, CTO de Tiendeo.<\/p>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"size-full wp-image-6613 aligncenter\" src=\"https:\/\/www.techbarcelona.com\/wp-content\/uploads\/Hays-talento-TI-2.jpg\" alt=\"\" width=\"795\" height=\"587\" \/><\/p>\n<p>Es tracta d&#8217;un treball que t\u00e9 com a objectiu analitzar quins s\u00f3n els criteris i motivacions principals dels perfils TI per a romandre en un lloc de treball o buscar una altra feina. I \u00e9s que precisament la fugida de talents i l&#8217;escassetat de professionals qualificats s\u00f3n algunes de les preocupacions principals de les empreses en els darrers temps.<\/p>\n<h2>Els perfils m\u00e9s buscats i menys disponibles<\/h2>\n<p>\u00ab<em>Hem volgut esbrinar quins s\u00f3n els aspectes que m\u00e9s valoren els professionals del sector de les TI, per poder ajudar les empreses a captar i retenir aquest tipus de talent, un dels perfils m\u00e9s buscats i m\u00e9s dif\u00edcils de cobrir a causa de la falta de candidats disponibles<\/em>\u00bb, va explicar <strong>Julien Mur, responsable de la divisi\u00f3 de TI a HAYS Espanya<\/strong>.<\/p>\n<p>L&#8217;estudi recull que, principalment, els professionals del sector valoren el salari, seguit de la flexibilitat hor\u00e0ria i la possibilitat de treballar a dist\u00e0ncia. A m\u00e9s, tamb\u00e9 tenen en compte les opcions de projecci\u00f3 de carrera, aix\u00ed com formar part d&#8217;un projecte tecnol\u00f2gic punter. Les formacions i certificacions, els beneficis socials com el Ticket Restaurant o una m\u00fatua, i la possibilitat de rebre opcions d&#8217;accions s\u00f3n altres factors valorats pels enquestats.<\/p>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"size-full wp-image-6628 aligncenter\" src=\"https:\/\/www.techbarcelona.com\/wp-content\/uploads\/Hays-talento-TI-4.jpg\" alt=\"\" width=\"795\" height=\"587\" \/><\/p>\n<p>Pel que fa als beneficis socials del seu treball actual, la flexibilitat hor\u00e0ria ocupa el primer lloc entre els entrevistats per a aquest estudi. En segon lloc, torna a apar\u00e8ixer la possibilitat de treballar des de casa, aix\u00ed com les formacions o certificacions t\u00e8cniques finan\u00e7ades per l&#8217;empresa. Finalment, se situen tamb\u00e9 en aquesta llista les populars activitats de construcci\u00f3 d&#8217;equips, la possibilitat de disposar de snacks i begudes gratu\u00eftes, tenir una zona d&#8217;oci o trobar un gimn\u00e0s dins de l&#8217;empresa.<\/p>\n<p>D&#8217;altra banda, fins a un 55\u00a0% va assenyalar la ubicaci\u00f3 de la companyia com a motiu per canviar de feina. Tamb\u00e9 m\u00e9s de la meitat, un 54\u00a0%, van estar d&#8217;acord que un bon ambient a l&#8217;oficina no \u00e9s determinant per al canvi, tot i que el 46\u00a0% van confirmar que buscarien un nou treball si aquest ambient \u00e9s dolent. Finalment, un 42\u00a0% van valorar positivament la multiculturalitat a la feina.<\/p>\n<p>Respecte a la figura del cap, el 54\u00a0% no van considerar que sigui un factor important per a canviar de feina, de manera que Mur va recomanar la formaci\u00f3 i professionalitzaci\u00f3 dels m\u00e0nagers directes dels perfils TI, per millorar la interacci\u00f3 i l&#8217;enteniment. De fet, fins al 61\u00a0% van assegurar que la fama dels CEO o CTO de les companyies no s\u00f3n un motiu rellevant a l&#8217;hora de decidir si segueixen al seu lloc de treball, en comparaci\u00f3 amb tan sols un 2\u00a0% que van exposar que aquest \u00e9s un aspecte fonamental. Una cosa que, com va puntualitzar Sergio Cort\u00e9s, es dona en perfils TI de m\u00e9s edat. En canvi, els mil\u00b7lennistes s\u00ed que valoren el recorregut i el reconeixement del CTO o CIO de la seva empresa.<\/p>\n<h2>Les corporacions, les preferides<\/h2>\n<p>L&#8217;estudi tamb\u00e9 mostra que s\u00f3n les grans corporacions les preferides per aquests professionals (71\u00a0%), i que tan sols un petit percentatge optaria per una empresa emergent (16\u00a0%) o una pime (13\u00a0%). Per tant, s\u00f3n les empreses d&#8217;aquests dos darrers tipus les que han d&#8217;aplicar mesures d&#8217;atracci\u00f3 i retenci\u00f3 de talent amb m\u00e9s urg\u00e8ncia. \u00abLes pimes han de digitalitzar-se per\u00f2 sense ficar-se en \u00abaventures tecnol\u00f2giques\u00bb si no tenen els recursos per desenvolupar-les i mantenir-les. Parlant de pimes de sectors tradicionals, el seu paper \u00e9s m\u00e9s el d&#8217;usu\u00e0ries i adoptants de tecnologies existents, i no tant el de desenvolupadores. Per tant el tipus de perfil TI que necessiten \u00e9s tamb\u00e9 diferent\u00bb, va explicar Sergio Cort\u00e9s.<\/p>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"size-full wp-image-6625 aligncenter\" src=\"https:\/\/www.techbarcelona.com\/wp-content\/uploads\/Hays-talento-TI-3.jpg\" alt=\"\" width=\"795\" height=\"587\" \/><\/p>\n<p>Amb l&#8217;objectiu de retenir el talent en un sector on els professionals reben moltes ofertes i on els perfils qualificats s\u00f3n escassos, Hays recomana quatre mesures:<\/p>\n<ul>\n<li>Implementar pol\u00edtiques internes de gesti\u00f3 del coneixement per limitar els efectes de la rotaci\u00f3 (el que es coneix tamb\u00e9 com know-how management).<\/li>\n<li>Formar i professionalitzar els c\u00e0rrecs directius directes dels perfils TI.<\/li>\n<li>Implementar noves formes de contractaci\u00f3 m\u00e9s adaptades a aquest nou paradigma d&#8217;alta rotaci\u00f3.<\/li>\n<li>Considerar veure els salaris dels perfils TI com una inversi\u00f3 i no com un cost.<\/li>\n<\/ul>\n<h2>Punt de vista de les empreses<\/h2>\n<p>Per con\u00e8ixer la realitat de les empreses i saber quines pol\u00edtiques de retenci\u00f3 han implementat, la jornada va comptar amb representants de tres tipologies d&#8217;empreses: la multinacional, l&#8217;emergent i la consultora de serveis.<\/p>\n<p>\u00ab<em>Al hub de Nestl\u00e9 tenim un equip multicultural i multidisciplinari de m\u00e9s de 350\u00a0persones, amb un perfil molt diferent al de la resta de treballadors de la companyia. Per aix\u00f2 hem adaptat els processos als seus interessos: un ambient de treball proper i obert, amb entorns d&#8217;interacci\u00f3, flexibilitat i possibilitat de teletreball, i compartint els valors de l&#8217;empresa, amb unes relacions d&#8217;equip m\u00e9s humanes<\/em>\u00bb, va explicar <strong>Luis Moreno, HR Business Partner a Nestl\u00e9 Global Services Spain<\/strong>, que va afegir que \u00ab<em>\u00e9s important assegurar que els m\u00e0nagers tinguin un nivell m\u00ednim de soft skills, gesti\u00f3 de processos i lideratge, i per aix\u00f2 \u00e9s important apostar per la formaci\u00f3 dels m\u00e0nagers i directius en aquests \u00e0mbits<\/em>\u00bb.<\/p>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"size-full wp-image-6610 aligncenter\" src=\"https:\/\/www.techbarcelona.com\/wp-content\/uploads\/Hays-talento-TI-1.jpg\" alt=\"\" width=\"795\" height=\"587\" \/><\/p>\n<p>El <strong>CTO de Tiendeo, Marc Oliveras<\/strong>, va aportar la seva experi\u00e8ncia des del punt de vista de les empreses emergents. \u00ab<em>El m\u00e9s important \u00e9s mantenir una gesti\u00f3 propera i personalitzada amb cada membre de l&#8217;equip, el que nosaltres anomenem Management 3.0. \u00c9s clau tenir visibilitat i que tothom senti com a seus cadascun dels seus projectes. No hi ha cap altre secret que tenir cura de la motivaci\u00f3 i l&#8217;autoorganitzaci\u00f3, cosa que s&#8217;aconsegueix amb treball diari constant<\/em>\u00bb, ha assegurat.<\/p>\n<p>Finalment, <strong>Sergio Cort\u00e9s, fundador i president de Cink<\/strong>, va aportar la seva experi\u00e8ncia com a assessor d&#8217;empreses \u00ab<em>El prop\u00f2sit de les companyies \u00e9s molt important per als perfils TI i digitals, un fenomen molt est\u00e8s ja a altres ecosistemes com els anglosaxons, i tamb\u00e9 en les empreses emergents.
